Startups co-founders/first-employees pay less and have fewer perks, but no one can hide in their own cube corner at that size and have deliver excellence if they want to survive.

If it were me, I would insist on equity, be it co-founder, first-employee or employee at worker-owned co-op. If the company profits and you helped it get there, so should you.
